Tác động của năng lực quản trị nguồn nhân lực bền vững ở nhân lực trẻ đến hiệu quả phát triển bền vững của doanh nghiệp nhỏ và vừa tại Thành phố Hồ Chí Minh: Vai trò trung gian của hành vi xanh tại nơi làm việc

Nghiên cứu kiểm định tác động của 5 nhóm năng lực quản trị nguồn nhân lực bền vững mà lực lượng nhân lực trẻ mang vào tổ chức đến hiệu quả phát triển bền vững của doanh nghiệp nhỏ và vừa (SMEs) tại Thành phố Hồ Chí Minh, với hành vi xanh tại nơi làm việc đóng vai trò biến trung gian. Dựa trên quan điểm nguồn lực tự nhiên (NRBV) và khung năng lực - động lực - cơ hội (AMO), dữ liệu từ 412 đáp viên là nhân sự trẻ và nhà quản lý tại các SMEs được phân tích bằng mô hình cấu trúc tuyến tính bình phương nhỏ nhất từng phần (PLS-SEM). Kết quả cho thấy, cả 5 nhóm năng lực đều tác động tích cực và có ý nghĩa thống kê đến hành vi xanh, trong đó định hướng giá trị bền vững và năng lực số xanh có vai trò chi phối; hành vi xanh, đến lượt mình, là yếu tố dự báo mạnh của hiệu quả phát triển bền vững và trung gian toàn phần quan hệ giữa năng lực và hiệu quả. Nghiên cứu đóng góp hàm ý lý thuyết về cơ chế truyền dẫn bền vững thông qua nhân lực trẻ và hàm ý thực tiễn cho đào tạo, tuyển dụng và chuyển đổi xanh của SMEs.
